Building a Pan-African Talent Ecosystem
The challenge: a growing firm, a shrinking talent pool
A leading pan-African consulting and audit firm, active across several markets, faced a critical barrier to its expansion: a severe talent shortage. Despite a strong reputation and international partnerships, the organisation was running into persistent obstacles.
The unemployable-graduate problem
Traditional university graduates lacked the practical skills needed for sophisticated client engagements. New recruits required “12 to 18 months of intensive on-the-job training before they could be deployed on client assignments”, creating a significant drag on productivity.
A gap between curriculum and market
Change in financial services, public administration, mining, energy and agribusiness was outpacing the speed at which academic programmes could be updated. Curricula overlooked emerging fields such as AI governance and sector-specific regulation.
The brain-drain paradox
The best graduates were not returning to Africa, or were being recruited by international competitors, forcing the firm to pay premiums for expatriate experts.
Inconsistent quality and values
The firm's brand demanded staff who were both technically excellent and aligned with integrity, authenticity and a pan-African commitment — something traditional recruitment could not guarantee.
A competitive disadvantage
Expansion created competition for a limited pool of qualified professionals, driving up recruitment costs, turnover and inconsistency in service quality.
The strategic decision
Leadership chose a bold approach: to build an in-house talent academy that would create a “vertically integrated talent ecosystem” delivering immediately operational professionals, an aligned curriculum, embedded corporate values, clear career pathways and revenue through executive education.
The solution
MORIM co-designs three specialist master's programmes (Bac+6) tailored to the firm's different service lines, delivered through an international “Flying Faculty” that combines academics and practitioners.
Strategic impact
- A secured pipeline that reduces dependence on the market
- A differentiated brand, positioned as a thought leader
- Revenue generation through executive education
- Pan-African expansion with a replicable talent ecosystem
- Quality assurance that guarantees values alignment across graduates
